Shouldn't the 12% of entry-level professionals just be grateful that they're almost impossible to fire even though most of them are grossly incompetent? Why must they insist upon also being promoted despite their typically-terrible work ethic and performance records?

Because they lack the awareness that they are different and have lower than average IQs. They have been convinced by the media and the system that Whitey is holding them back, that systemic, structural, foundational White racism is holding them back. If only Whitey got out of the way then they would be able to show their greatness!
